熟練の訪問看護ステーション管理者による人材活用と育成の関わり Involvement of expert visiting nurse station managers in personnel utilization and training 中村, 順子 NAKAMURA, Yoriko 訪問看護ステーション管理者 人材育成 関わり 本研究の目的は熟練の訪問看護ステーション管理者が行う訪問看護師を活かし・育てる関わりを記述し構造化する ことである. 研究デザイン・方法はグラウンデッドセオリー法を用いた質的記述研究である. 全国の熟練の訪問看護 ステーション管理者16名に対し参加観察と半構成的インタビューを行いデータを継続比較分析した. 分析の結果, 中核カテゴリーとして【看護師の持つよきものを呼び醒ます】が抽出された. 以下大カテゴリーとし て, 管理者の根幹となる思い【トライアングルの中にある価値の双方向性の確信により三者が活かし・いかされる】, 看護師に求める看護師像として【近づき寄り添う看護師像を示す】, 看護師の活かし方として【近づき寄り添う看 護師として活かす】【地域の存在感あるリソースとして活かす】【ひとりひとりの看護師が持っているものを活か す】, 活かすための管理者の働きかけとして【看護師が働きやすい基地を作る】【訪問看護師としての後姿を示す】 の７つが抽出された. 管理者は療養者と家族, また看護師本人のために｢活かしつつ育て, 育てつつ活かす｣関わりを行っていた. 熟練 管理者の実践知は, 管理者の期待する訪問看護師像, すなわち自身の訪問看護観に基づき, 療養者・家族, 看護師と の近いトライアングルの関係性の中で, 管理者自身の看護の専門職性を管理に活かす関わりであった. The present study aimed to describe and structure the involvement of expert visiting nurse station managers in utilizing and training visiting nurses. Methods Using a grounded theory approach, a continuous comparative analysis was conducted on data collected through participant observation and the semi-structured interviews of 16 expert visiting nurse station managers throughout Japan. Results In addition to a core category of eliciting nurses positive attributes , seven main categories were extracted regarding the thoughts that constituted a manager's fundamental character and the methods of utilizing and involvement with nurses. Conclusion The involvement of expert visiting nurse station managers in nurse utilization was defined as katsuiku (effective utilization and training).
